What the research says
Questions about the middle, answered from the studies
Each answer is built only from studies in the Atlas, says how strong the evidence is, and links to every study it uses.
Why do middle managers resist change? In the studies we mapped, what gets called resistance usually has a reason behind it.Why doesn't bad news reach senior leaders?Because it gets stuck between levels, and the studies show several ways that happens.Should change be top-down or bottom-up?The research does not settle it: about half the studies support starting change close to the work, and nearly as many find it depends. What do middle managers actually do during change? They translate. How does change affect middle managers themselves? It loads them up.How long should a change settle before the next one?The research we mapped doesn't say.Should you cut layers of middle management? The studies we mapped don't test whether cutting layers pays off.Do middle managers affect performance?Yes, in several kinds of studies, though most show association rather than cause. How can middle managers get ideas heard by senior leaders? The studies we mapped point to framing the idea in senior leaders' terms, timing it, and the standing of the person pitching it, though much of this comes from cases, theory and practitioner advice.Does trust in leaders matter during change?Yes, in the studies we mapped. Why do changes stall after launch? The studies we mapped don't measure stalling directly, but some show changes fading or failing once under way.How can leaders tell a change is stuck before the numbers show it?Look for gaps between what you are told and what the middle sees.
